Perceived organizational support and organizational citizenship behavior: A social identity perspective | |

Abstract | The relationship between perceived organizational support (POS) and organizational citizenship behavior (OCB) is usually explained by the social exchange mechanism. In addition to the norm of reciprocity, we propose that POS also enhances organizational identification of individuals by conveying to employees that organizations respect their contributions and care their well-being. If this is the case, the social identity mechanism should add to the POS-OCB relationship above and beyond the social exchange mechanism. In a sample of 363 nurses in China, we collected their perceptions of POS, affective commitment, organizational identification, and OCB through a multi-wave data collection. By comparing indirect effects of multiple mediation paths, we found empirical evidence supporting our hypotheses. In addition, individualism also weakened the effect of affective commitment and organizational identification on OCB. |
