Goal orientation and transfer of training

AbstractThis study aims to show how goal orientation affects transfer of training. Some moderating variables such as self-efficacy, supervisor support and peer support are introduced in the model to examine their interactive effect on transfer of training. The data were collected from 201 employees of a financial institution during two timeframes. The data analysis results show that learning goal orientation is positively related to transfer of training. The results also indicate the moderating effects of self-efficacy and supervisor support on the relationship between goal orientation and transfer of training. When self-efficacy and supervisor support are at low levels, the relationships between learning goal orientation and transfer of training are stronger. Furthermore, self-efficacy strengthens the relationship between performance approach goal orientation and transfer of training. The findings of this study and their implications are discussed, and some recommendations are given to encourage a greater transfer of training back to the workplace.
